Engineering Team Building
I help you hire the right engineers, structure them so they ship, and build the habits that keep a team productive as it grows.
Hiring engineers is hard when you are not technical, and it is expensive to get wrong. I help you build the team the right way: writing roles that attract the right people, screening for real ability instead of buzzwords, and structuring the team so it actually ships. I can run the hiring, sit in on it with you, or fix a team that has already gone sideways.
The aim is a team that does not depend on heroics, luck, or one irreplaceable person.
What it covers
- Working out which roles you actually need, and in what order
- Writing job descriptions that attract the right engineers
- Technical screening and interviews that test real ability
- Structuring the team and defining who owns what
- Setting up the habits that keep a team shipping: reviews, process, standards
- Mentoring your leads so they can run it without me
- Fixing a team that has stalled, churned, or lost trust
- Deciding when to use in-house, contractors, or an agency
Who it’s for
- Non-technical founders making their first engineering hires
- Companies whose team has grown faster than its structure
- Leaders who inherited a team that is not delivering
What you get
- A hiring plan: the roles, the order, and the budget
- Job descriptions and a screening process that works
- Help running interviews, or a scorecard so you can
- A team structure with clear ownership
- The working habits and standards that keep delivery healthy
How it works
- 1
Assess
We look at what you have, what you are missing, and what the business needs the team to do.
- 2
Plan
I lay out the roles, the order to hire them, and what each should cost.
- 3
Hire
I help write the roles, source, and screen, so you bring on people who can actually do the work.
- 4
Structure
We set up ownership, process, and standards so the team ships without constant firefighting.
- 5
Level up
I mentor your leads and hand over, so the team keeps improving after I step back.
Building a team that does not depend on heroics
The teams that scale well are boring in the best way: clear ownership, code review that actually happens, and a standard way of doing things so no single person is the only one who understands a critical system. The teams that struggle are usually not short on talent, they are short on structure. Fixing that is less about process for its own sake and more about removing the single points of failure that quietly accumulate.
Who you hire and how you manage them is inseparable from who is leading. If you need someone to own that function part-time while the team grows, that is fractional CTO work, and if you are currently relying on an outside agency or contractors, getting real value out of them is a matter of developer and vendor management. The aim is always a team that would keep shipping if I disappeared tomorrow.
Why work with me
I’m Matt George, a fractional CTO for SMBs and early-stage startups and the founder of the venture-backed legal-tech company Injuria.ai. I have built and shipped real products end to end, from scrappy MVPs to data and AI infrastructure running in production, so the advice here comes from doing the work rather than talking about it. You get a senior technical partner with nothing to sell you, no vendor kickbacks, and a bias toward shipping.
FAQ
I cannot judge engineers technically. Can you run the screening?
Yes. I can run the technical interviews entirely, or build you a scorecard and sit alongside you so you learn to judge it over time.
In-house, contractors, or an agency?
It depends on your stage and budget, and I will give you a straight recommendation. Often it is a mix, and the mix changes as you grow.
Can you fix a team that is already struggling?
Yes. Turnarounds are common: usually it is unclear ownership, missing standards, or the wrong structure rather than bad people.
Do you place candidates for a fee?
No. I am not a recruiter and take no placement fees, so my advice on who to hire has no conflict of interest.
